BUDAYA KERJA MULTIETNIS DI KOTA KUPANG: NILAI LOKAL, ATURAN FORMAL, DAN PROFESIONALISME ORGANISASI

Abstract

Penelitian ini bertujuan menggambarkan budaya kerja multietnis di Kota Kupang sebagai pertemuan antara nilai lokal, keberagaman etnis, perbedaan generasi, aturan formal, dan profesionalisme organisasi. Penelitian menggunakan pendekatan eksploratif-deskriptif dengan melibatkan 382 responden yang bekerja pada berbagai organisasi di Kota Kupang. Data dikumpulkan melalui kuesioner skala Likert dan satu pertanyaan terbuka, lalu dianalisis menggunakan uji validitas, uji reliabilitas, statistik deskriptif, dan pengelompokan tema. Hasil penelitian menunjukkan seluruh item valid dengan nilai korelasi 0,406–0,771 dan seluruh dimensi reliabel dengan Cronbach’s Alpha 0,741–0,925. Seluruh dimensi berada pada kategori sangat tinggi, dengan rata-rata tertinggi pada dinamika kerja lintas budaya sebesar 4,38. Item tertinggi adalah SOP atau aturan formal sebagai penentu cara kerja dengan rata-rata 4,51. Jawaban terbuka menunjukkan tema dominan berupa orientasi target dan pelayanan, kerja sama, disiplin, profesionalisme, saling menghargai, komunikasi, kekeluargaan, adaptasi, serta nilai agama, adat, dan budaya lokal. Temuan ini menegaskan bahwa budaya kerja multietnis di Kota Kupang tidak hanya dibentuk oleh adat atau identitas etnis, tetapi juga oleh aturan formal dan tuntutan profesionalisme organisasi.

 

This study aims to describe multiethnic workplace culture in Kupang City as an interaction between local values, regional or ethnic diversity, generational gap, formal rules, and organizational professionalism. This study used an exploratory-descriptive approach involving 382 respondents. Data were collected through a Likert-scale questionnaire and one open-ended question, then analyzed using validity testing, reliability testing, descriptive statistics, and thematic grouping. The results show that all items were valid, with correlations ranging from 0.406 to 0.771, and reliable, with Cronbach’s Alpha values ranging from 0.741 to 0.925. All dimensions were in the very high category, with the highest score in cross-cultural work dynamics at 4.38 and the highest item in SOPs/formal rules at 4.51. Open-ended responses revealed main themes of target orientation, cooperation, discipline, professionalism, mutual respect, communication, family-like relationships, adaptation, and religious, customary, and local cultural values. These findings reinforce that the multi-ethnic work culture in Kupang City is shaped not only by traditions or ethnic identities, but also by formal rules and organizational demands for professionalism.
